I know pay is probably much higher

It is mostly about money and economic deterioration of Turkiye, the second reason is political turmoil and concerns for the future. Third reason is mobbing and politically motivated promotions instead of meritocratic promotions. AKP wants to turn defense industry into a party asset similar to how they turned Turkiye into one-party state.
